The Impact of Job Embeddeness Factors on Job Satisfaction and Turnover Intentions of Animal Hygienists

Abstract
This study was attempted to investigate the correlations between the job embeddedness of animal hygienists working at animal hospitals and their job satisfaction and turnover intentions to identify the foregoing correlations with a view to presenting basic data to seek ways to reduce the turnover intentions of animal hygienists and improve their job embeddedness and job satisfaction. Data were received from 96 animal hygienists working in various regions in the whole country and analyzed with descriptive statistics and Pearson¡¯s correlation coefficient program using the SPSS WIN 25.0 program. The reliability was measured by obtaining Chronbach¡¯s ¥á values. The correlations between job satisfaction and the subfactors of job embeddedness were shown to be significant in the positive direction with values as follows; fit to organization (r=0.31, p<0.001), link to organization (r=0.32, p<0.001), and sacrifice to organization (r=0.43, p<0.001), indicating that the higher the job embeddedness, the higher the job satisfaction. The turnover intention, however, showed correlations with the subfactors of job embeddedness in the negative direction with values as follows: fit to organization (r=0.30, p<0.005), link to organization (r=0.19), and sacrifice to organization (r=0.50, p<0.001). In particular, sacrifice to organization showed a strong correlation in the negative direction, indicating that sacrifice to organization, which is a subfactor of job embeddedness, increased turnover intentions. The score of turnover intentions of animal hygienists was 2.84 points, which is lower than the result of a previous study conducted with nurses. The lower turnover intentions are considered attributable to the nature of animal hospitals where animal hygienists work with companion animals such as dogs and cats so that job satisfaction is shown to be high in cases where animal hygienists are in favor of companion animals. Since the profession animal hygienist was newly made by the amendment of the Veterinarians Act in August 2019, in order for animal hygienists to settle as a good occupational group.
